Why Workday Workforce Management Is About More Than Configuration

Global organizations invest heavily in Workday, expecting it to simplify HR processes and improve the employee experience. Yet after go-live, I often hear the same questions. Why do employees still struggle to report sick? Why do managers find it difficult to approve leave? And why do simple tasks still result in support tickets?

Having worked on international Workday Time Tracking and Absence implementations, I’ve learned that the answer is rarely the technology itself. Successful Workforce Management isn’t about configuring Workday alone. It’s about designing processes around the moments that matter to employees, with technology supporting that experience rather than driving it.

Workforce Management starts with people

Time Tracking, Absence and Scheduling are some of the most frequently used areas of Workday. Employees interact with them every day, whether they’re requesting leave, reporting an absence or checking their schedule. For them, these aren’t HR processes. They’re everyday moments that should feel intuitive. Employees shouldn’t need to understand approval flows, organisational structures or company policies just to complete a simple task.

Workday provides the technology to support these processes. The real difference lies in how organisations design them. When the employee experience comes first, technology becomes an enabler rather than the starting point.

The biggest challenge isn’t configuration

Every global Workday programme needs a strong foundation. Standardisation, governance and compliance are essential. But in my experience, projects rarely struggle because of configuration. More often, the challenge is that different stakeholders have different expectations of how a process should work. On one global implementation, a regional team repeatedly challenged the proposed absence process. Initially, it looked like a discussion about local policy or Workday configuration. It turned out to be something much simpler.

HR, Payroll and local managers all had a different understanding of the future process. For many of them, user acceptance testing was the first time they had seen the complete employee journey from start to finish. Instead of changing the Workday configuration, we changed the conversation. Together with the business, we mapped the employee and manager journeys, clarified responsibilities and validated the process from the end user’s perspective. The Workday configuration barely changed. What changed was the way people understood and experienced the process.

Adoption is built into the design

A successful implementation isn’t only measured by delivering on time or within budget. It’s measured by whether employees know what to do and whether managers feel confident using the system. In my experience, successful Workforce Management comes down to a few simple principles:

  • Design processes around the moments that matter for employees and managers.
  • Give users guidance where they need it most.
  • Test whether people can complete a task easily, not just whether the configuration works.

When organisations focus on these principles, adoption becomes a natural outcome instead of something that has to be driven after go-live.

Workforce Transformation goes beyond technology

New Workday capabilities continue to improve Workforce Management, but technology alone won’t solve unclear processes or inconsistent ways of working.  Real Workforce Transformation happens when technology, processes and people come together. That’s where organisations see the greatest return on their Workday investment.

A successful Workday implementation isn’t defined by how well the system is configured. It’s defined by how confidently people use it.
